JOB DESCRIPTION
The La Concha Bakery team is looking for a results\-driven, systems\-minded Head of Operations with proven experience in food service operations. This is not a role for someone learning on the job, we need an experienced operator who has built structure inside a production environment and knows how to turn tribal knowledge into documented, repeatable systems.
The Head of Operations is responsible for transitioning La Concha Bakery from a hustle environment into a metric\-driven, franchise\-ready organization. They will serve as the central hub for systems, tech integration, and team accountability, taking full ownership of the operational infrastructure so the founder can step out of the daily production grind and focus on strategic growth. The application code word is bakery.
This role will be a key partner in guiding La Concha through its next chapter as a scalable, multi\-location operation with franchise potential.
This is a full\-time, on\-site position. Given the critical nature of this role, we host a rigorous, 4\-part application process.
RESPONSIBILITIESSystems \& SOP Development
- Extract operational knowledge from veteran team members and document it into simple, centralized SOPs
- Build a structured, tiered training program for onboarding new bakers. Designed to filter for genuine commitment to the early\-morning production lifestyle
- Favor progress over perfection; use simple formats (written docs, basic video) over elaborate systems that never get done
- Maintain and continuously improve all operational documentation as the business evolves
- Own and fully integrate the Toast POS, ADP, and QuickBooks Online systems to eliminate manual data entry and bring financials to 100% accuracy
- Project\-manage the launch of the Toast online ordering system to capture digital revenue without disrupting production floor operations
- Build and maintain dashboards that track KPIs: labor\-to\-sales ratios, merchandise loss, department\-specific sales targets, and production efficiency
- Identify and fix the administrative gaps that drain leadership's time and Effective Hourly Value (EHV)
- Establish and facilitate a structured meeting cadence across departments that will ensure tactical issues are captured and converted into trackable tasks
- Fix the top\-down communication breakdowns that currently cause production stumbles (e.g., running out of key ingredients)
- Protect dedicated "sharpen the knife" time for department leaders — ensuring not all bandwidth is consumed by reactive production but growth as future leaders.
- Maintain clear communication between front\-of\-house, production, and administrative functions
- Act as the operational authority for La Concha, enforcing the communication hierarchy and holding the team accountable to standards with firmness and consistency
- Partner with the Assistant Manager to establish Mission, Vision, and Values and roll them out across the team
- Own disciplinary conversations and personnel decisions, including terminations when necessary
- Serve as the "bad cop" counterbalance to the founder's warm, relationship\-focused leadership style
- Build the operational infrastructure required to open and run a second location that performs at or above current standards
- Design systems with franchise scalability in mind. Processes that can be replicated without requiring founder involvement across multiple locations.
- Manage corporate catering outreach and client\-facing communications in both English and Spanish
- Proven experience in food service operations.
- Experience opening or operating a second location for an existing restaurant or food\-based business is strongly preferred
- Bilingual in Spanish and English. Fluency in both is required to lead the team and manage external stakeholders
- Demonstrated track record building operational systems, SOPs, and training programs from the ground up
- Hands\-on experience integrating POS, payroll, and accounting systems (Toast, ADP, QuickBooks Online or equivalents)
- Change management skills — you've successfully introduced new standards and accountability into resistant team environments
- Highly assertive and unbothered by conflict. You can draw a hard line and hold it without taking resistance personally
- Analytical and data\-obsessed. You think naturally in KPIs and measure success by metrics, not just volume or intuition
- Exceptional attention to detail, time\-management, and organizational skills
- Self\-starter who thrives in early\-morning, production\-driven environments and manages priorities without constant oversight
- Candid, direct communicator with strong interpersonal, verbal, and written communication skills in both English and Spanish
- Comfort working on\-site during core production hours. This is a hands\-on leadership role, not a remote position
- Salary: $80,000 – $120,000 OTE, commensurate with experience
- Full\-Time, W2 Employee position based in California
